Heidi THYSEN (Norwegian School of Economics) – “People Management Skills, Senior Leadership Skills and the Peter Principle”

CV : Using comprehensive manager skill survey data from a management consulting company, we identify two manager skill types: people management skills (PMS) and senior leadership skills (SLS) with the latter required more for higher-level positions. We find that PMS, which improves subordinates’ performance, is positively correlated with managers’ performance evaluation but not promotion, while high SLS leads to promotion. This suggests that the company adopts competency-based rather than performance-based promotion, contrary to observations that support the Peter Principle. To interpret our results, we develop a model in which firms balance managerial incentives and job assignment efficiency in designing their promotion policy
